O processo de transformação dos fatores de proteção em mecanismos de defesa em contexto organizacional

Resumo: The continuing process of change occurring over the years, driven primarily by scientific and technological advancement, has been making organizations to change their management systems to remain competitive in the market and this sometimes generates adverse situations that cause uncertainty and insecurity to people engaged in this context. To cope with this adverse situation people sometimes resort to internal and external forces, namely, the protection factors. The protection factors act as a defense mechanism for people and this makes them able to assign new meanings to the reality they face a risk factor for their survival. Whereas the processes of change that has occurred in the organizational context, can strongly impact the people, the main objective of this dissertation is to understand the transformation process of protective factors such as defense mechanisms deployed by officials who experienced the acquisition of the institution financial where they worked, in 2006, by another institution, and remain working in the acquiring institution to date, namely 2010. The research is qualitative and descriptive, of a cross sectional with longitudinal perspective. It was concluded that the transformation of protective factors in defense mechanisms performed by employees, was as follows: the emerging feelings that caused a condition of vulnerability in the employees when confronted with the acquisition, they mobilized protective factors internal and external, through combining the resources of skills. After this combination, the officials made use of their coping resources in transforming in defense mechanisms, which allowed the alternative way of dealing with the acquisition. So now assign a new me aning to the adverse situation, since to meet it, could reconfigure its meaning.
