Cultura e mudança organizacional: estudo de caso em uma empresa brasileira de grande porte

Resumo: This study intends to identify the presence of i change readiness of a Brazilian big company , in perception that their leaders have about organizational culture. As an extension of this purpose and based on the analysis of different approaches in Organizational Culture, the elements of culture that would propel or promote organizational change and those ones that would restrict or hinder organizational change were identified, in the leaders point of view. An exploratory research was done through a case study. In order to collect data, semistructured interviews were conducted with a sample of 160 leaders of the organization, conducted individually with ten executives in senior management (Directors (one), President (one), Vice-Presidents (one), Presidents of the Subsidiaries (two) and Directors (five). Managers were heard in Focus Group (10), with 15 people in each group, totaling 150 managers and 10 interviews. Processing of the data was held through content analysis, following the steps proposed by Bardin (1977) pre-analysis, material exploration, and processing of the results: inference and interpretation. This work is part of a wider project of research on the topic of cultural transformation The results showed the following factors that contributed for organizational change in the perception of their leaders: sponsorship of senior management, people s engagement, proud to be part, proud of the history and robustness of organization, commitment of "base", code of ethics, innovative projects, focus on sustainability, certifications: focus on processes, technical skills. The following restrictive factors were identified: lack of clarity in strategic direction, centralized leadership style leaders do ot implement changes, arrogance, mindset department, "feuds" and lack of integration of leadership, slowness in responding to challenges, lack of meritocracy, intolerance to error, centralization of decision-making and lack of succession plan process. These results showed that the push factors itself do not support the necessary change to this Organization. It was evident also both aspects: the behavioral and emotional aspects - said soft beyond those concrete and objective - the hard ones
