THE EMPOWERMENT OF WOMEN MANAGERS: THE CONSTRUCTION OF A THEORETICAL MODEL OF ANALYSIS

Resumo: This article analyses the process of the empowerment of women that occupy middle management positions in organizations of the banking sector, the industrial sector and the computer industry located in Belo Horizonte-MG. Semi-structured interviews were conducted with 20 managers. All the interviews were recorded with the consent of the interviewees and fully transcribed. The selection of the subjects and companies was defined by accessibility criteria. The data analysis has passed through the stages of treatment (MELO, 2003), preparation: transcription of the interviews according to the questions; grouping answers of each category for each treated question, quantitative tabulation: identification of the components of the answers given by the interviewees and their groupment in accordance with the question’s theme; thematic tabulation: definition of themes according to the goals of the study, structured in worksheets allowing to group most significant parts extracted from the interviews, emphasizing the dimension of the speech of the interviewee. In this analysis, it has been taken in consideration six components for the analysis of the empowerment process, which are: analytical, subjetive, political, economical, social and cultural cognitive (MELO, 2009). The data have confirmed the need and importance of this research with the purpose of bringing more clear aims to the development of policies that can minimize the differences between men and women, as well as recognize those women needs and their role in all their diversity inside organizations.

RESUMEN Este artículo analiza el proceso de empoderamiento de mujeres que ocupan puestos de gerente intermediario en organizaciones del sector bancario, industrial y de informática situados en Belo Horizonte-MG. Se realizaran entrevistas semiestructuradas con 20 gerentes, todas grabadas con el permiso de las entrevistadas y transcritas por completo. La elección de los sujetos de las empresas fue definida por el criterio de accesibilidad. El análisis de los datos se pasó por las fases de  tratamiento (Melo, 2003): preparación: transcripción de las entrevistas de acuerdo con el guión de preguntas, agrupando las respuestas de cada categoría para cada trato de cuestión; tabulación cuantitativa: identificación de las respuestas de los entrevistados y agrupación como el tema de la pregunta; tabulación temática: definición de temas de acuerdo con los objetivos del estudio, estructurados en impreso que permite el agrupamiento de los extractos más significativos retirados de las entrevistas, destacando la dimensión del discurso del entrevistado. Se consideró en este análisis, seis componentes para el análisis del proceso de empoderamiento, que son: cognitivo analítico, subjetivo, político, económico, social y el cultural (Melo, 2009). Los datos confirmaron la necesidad y la importancia de esta investigación con el propósito de traer objetivos más claros para el desarrollo de políticas que puedan minimizar las disparidades entre hombres y mujeres, así como reconocer las necesidades de estas mujeres y su papel en toda su diversidad dentro de las organizaciones.Este artigo analisa o processo de empoderamento de mulheres que ocupam cargos de gerente intermediário em organizações do setor bancário, industrial e de informática localizadas em Belo Horizonte-MG. Realizou-se entrevistas semiestruturadas com 20 gerentes, todas gravadas com o consentimento das entrevistadas e transcritas na íntegra. A escolha dos sujeitos e das empresas foi definida pelo critério de acessibilidade. A análise dos dados passou pelas fases de tratamento (MELO, 2003): preparação: transcrição das entrevistas, segundo o roteiro de perguntas, agrupando as respostas de cada categoria para cada questão tratada; tabulação quantitativa: identificação de componentes das respostas dos entrevistados e agrupamento conforme o tema da pergunta; tabulação temática: definição de temas, segundo os objetivos do estudo, estruturados em planilha, permitindo o agrupamento dos extratos mais significativos retirados das entrevistas, destacando a dimensão da fala do entrevistado.    Considerou-se, nesta análise, seis componentes para a análise do processo de empoderamento, quais sejam: cognitivo analítico, subjetivo, político, econômico, social e cultural (MELO, 2009).
