Remoções em estágio probatório e socialização organizacional: um estudo com os assistentes em administração de uma universidade federal

Resumo: | When contracted by a federal public University, the newly admitted servers begin the probationary stage. This period covers three years and requires the approbation of evaluation for the performance of his job to obtain the effective and stable linking to university. In front of difficulties in the integration process, part of servers has opted by the removal that it is their movements in the same career framework with or without change of registered office (or location). Then, this research aimed to identify and to understand the removal during the probationary stage in the context of the organizational socialization process to assistants in the administration of the Federal University of Minas Gerais. The referred position of career has the most extensive square of personnel among those, which are technical and administrative. The planned specific objectives were: a) identifying which socialization tactics and their dimensions have been employed by the university to assistants in the administration; b) identifying the assistants actions searching of their socialization in the university; c) knowing the raisons and consequences of removal since the assistants point of view, considering the servers that solicited and were removed; and d) describing the process of removal in the probationary stage by participants point of view about the path of removal, its guiding criteria, influence of probationary stage and the involved actors roles. I developed the exploratory research though semi-structured interview. I interviewed ten assistants in the administration (five assistants were waiting removal and five of ones had been removed) and two key people that work in the responsible sector by probationary stage and servers removal. As results, my main findings were: 1) the predominant application of socialization tactics with little planning; 2) the precarious institutional support, becoming the application of tactics more dependent of personal aspects as empathy, interpersonal ability, and spontaneous willingness to help the newly admitted servers; 3) search of information, and actions of trial and error as the most frequent participants pro-active behaviors to socialize; 4) the social and managerial problems among the main reasons of soliciting removal and affecting in the participants socialization process in the new sector; 5) copying social and managerial problems for the removed participants in the new sector, despite the removal have raised satisfaction; 6) insufficient information of removal process to participants. I concluded that if, on the one hand, the removals are evidence of problems on socialization, on the other hand they contribute to your maintenance, considering that removal is as a stopgap way to solve them. The insufficiency of managerial politics have favored the occurrence of several problems to the participants socialization process in this research, as well as it was one of reasons to solicit removal. Such results will be able to contribute to the improvement of practices and policies of the management of university in relative aspects to removal process and assistants socialization. This research also contributed to amplify the national literature about organizational socialization . |
