O comprometimento organizacional e o desenvolvimento da carreira: um estudo sobre docentes universitários

Resumo: This research aims to understand the organizational commitment and to investigate its relation with the career aspects within the current context, where the traditional premise of professional evolution and of job stability can not anymore be sustained. The career development becomes the person s responsibility, who needs to get prepared, developing the necessary competences in order to have his/her own professional independence and may freely transit in the job market, without having the organization as a limit. Upon these transformations raise the contemporaneous models of career, the protean (individual) and the one boundaryless (individual and organization), where the persons do not have specifics employers, they transit with own identity, with freedom and confidence among the organizational institutions and the personal realization makes part of the professional success. In order to examine the existence or not of a relation between the organizational commitment and the career it was chosen the realization of a case study, at a private university, where 20 teachers belonging to Titled Professor and Associate Professor, of the Post-Graduated Studies Programs in Administration, Literature and Literary Criticism and Education Psychology were interviewed. The choice of the population occurred first due to the fact of the university career has characteristics of the boundaryless career model, being one of them the possibility of executing activities which surpass the education and research limit. Relevant also to the study of this sample it is the fact that the ascension of these professionals in the academy was caused by merit, through the competences development which make possible the conquest of the academic titles. A descriptive research with a quantitative approach was conducted through a questionnaire with 27 indicators of the organizational commitment, adapted from the instrument validated by Allen; Meyer and Smith (1993). The statistical results show the existence of the three researched approaches, affective, instrumental and normative, being preponderant the affective dimension followed by the instrumental and normative dimensions without a significant difference among them. Analyzing the population data the genre aspect does not show variation in the concordance of the three commitment dimensions; on the other hand in the age aspect it was proved that the affective and normative approaches do not have a significance level, being the instrumental approach the most relevant as higher as the professor s age. In the individual investigation considering as a career indicative: time period in the institution, bonding with other institutions, Titled or Associate category, do not exist variation in the concordance of the normative, affective and instrumental approaches
