As travestis e mulheres transexuais no mundo do trabalho: um estudo a partir da experiência das trabalhadoras trans e de aliadas e aliados na área de consultoria e gestão da diversidade

Resumo: The LGBTI+ segment (lesbians, gays, bisexuals, travestis, transsexuals, transgender, intersex and other sexual and gender identities) gained space in the organizational diversity research agenda from the 2010s onwards. However, sexual identities, specially male ones , have the greatest representation in studies, while gender identities are underrepresented in research in Administration. Based on this gap, the presented thesis aimed to understand the experiences of trans travestis women in the workplace, particularly the formal one, under the context of emerging policies and practices in diversity and inclusion taking place in large companies. To achieve the objective, the research field was structured in two fronts: based on the testimony of four trans travestis workers and in-depth interviews with 24 professionals in the field of diversity management and advisory, who have been somehow involved in actions of employability to the trans travesti community, in companies that are signatories to the LGBTI+ Business Forum. The survey result points out that being able to access the formal labor market or a professional activity other than sex work is just one more challenge among several others faced by trans travesti professionals, since the difficulty in building a professional career is preceded by a range of violence and lasting social and structural inadequacies that place a large part of the transgender female population in a position of subalternity and social vulnerability. Meanwhile, companies, particularly the large and multinational ones, have invested in organizational diversity and inclusion policies that aim to include trans travesti population into the universe of formal job. Nevertheless, the inclusion of trans female workers in the framework is an action which needs to be preceded and succeeded by pedagogical actions on this diversity, in order to ensure a safe environment resulting in the permanence of these professionals into the work environment in the companies. The support and strengthening of organizations that assist the trans travesti community are also a possible instrument for the participation of companies to enhance the coming of these workers in the companies. The replicability and capillarization of trans travesti diversity and inclusion policies are also featured as challenges to make the work experience in companies factible for the trans female population, once most actions for diversity that focus on this audience are still limited to capitals and large urban centers.
